Abstract: Generative AI is widely promoted as a way to give workers time back, yet a growing body of evidence suggests that the hours it saves rarely become slack, learning, or recovery. Survey, administrative, ethnographic, and field-experimental studies show modest average time savings that are quickly absorbed by broader task portfolios, faster pacing, higher output expectations, and new coordination and review work. This article examines that pattern, described here as the time dividend trap, in which organizations capture AI-generated time as additional output by default rather than by deliberate choice. Drawing on research on work intensification, the job demands–resources model, recovery, and four-day-week trials, alongside documented examples from technology, financial services, healthcare, professional services, and the public sector, it outlines five evidence-based responses: making the dividend visible, agreeing explicit reinvestment rules, converting time into recovery, investing in learning and judgment, and redesigning the rhythm of AI-enabled work. It closes with guidance on building durable governance of the time dividend.
